جستاری نظام‌مند بر مدیریت استعداد معلمان: ابعاد، مؤلفه‌ها و الگوی مفهومی

چکیده
این پژوهش با هدف شناسایی ابعاد، مؤلفه‌ها و نشانگرهای مدیریت استعداد معلمان انجام شد. روش تحقیق از نظر ماهیت کاربردی و در زمرۀ پژوهش‌های کیفی و از نوع فراترکیب (متاسنتز) است که با استفاده از روش هفت‌مرحله‌ای سندلوسکی و باروسو (2007) انجام شده است. جامعــۀ ایــن پژوهــش، کتاب‌ها و مقــالات علمی ـ پژوهشی منتشرشده در پایگاه‌های معتبر خارجی از ســال 2000 تــا 2025، در ارتباط با واژگان مرتبط با موضوع مدیریت استعداد معلمان بوده‌اند. درنهایت 53 مقاله تحلیل شد. برای تحلیل داده‌ها از نرم‌افزار مکس‌کیودا و برای تحلیل داده‌ها از کدگذاری خط‌به‌خط، در قالب کدهای باز (نشانگرها)، اســتفاده شد. سپس کدهای باز در حوزه‌های مرتبط در کدهای محوری (مؤلفه‌ها) و درنهایت در کدهای اصلی (ابعاد) سازماندهی شدند. یافته‌ها نشان می‌دهد مدیریت استعداد معلمان مدیریت استعداد معلمان شامل سه بعد و هر بعد شامل دو مؤلفه است. بعد شناسایی استعداد: «سیاست‌ها، اهداف و ساختار» و «آزمون‌های استاندارد و سازوکار بازخورد»، بعد پرورش استعداد: «آموزش عملی و مهارتی» و «اشتیاق و استقامت» و بعد حفظ و نگهداشت استعداد: «حمایت و انگیزش مادی» و «فرهنگ و انگیزش معنوی». الگوی مفهومی مدیریت استعداد معلمان بر اساس یافته‌ها ارائه شده است.

Systematic research on teacher talent management: Dimensions, components and conceptual model

چکیده English

This research aimed to identify the dimensions, components, and indicators of teacher talent management. The research method was applied in nature, classified as qualitative, and of the meta-synthesis type, conducted using the seven-step method of Sandelowski and Barroso (2007). The research population consisted of books and scholarly articles published in reputable international databases from 2000 to 2025, related to terms connected with the topic of teacher talent management. In the end, 53 articles were analyzed. MAXQDA software was used for data analysis, and line-by-line coding was applied using open codes (indicators). Then, open codes were organized into axial codes (components) and ultimately into main codes (dimensions). The findings showed that teacher talent management consists of three dimensions and six components. The dimension of talent identification includes two components: "policies, goals, and structure" and "standardized tests and feedback mechanisms." The dimension of talent development includes two components: "practical and skill-based training" and "enthusiasm and perseverance." The dimension of talent retention includes two components: "material support and motivation" and "cultural and spiritual motivation." A conceptual model of teacher talent management was presented based on the findings.
