مدرسه فاضل و معلم شهروند آزمون یک الگو با میانجیگری نگرش های شغلی معلمان در دبیرستان های کلان شهر کرج

چکیده

در مدارسی که سهم بالایی از فضیلت سازمانی در آن ها وجود دارد، معلمان اشتیاق بیشتری به بروز دادن رفتارهای شهروندی سازمانی دارند، اما در این بین متغیرهای مهمی میانجیگری می کنند. این پژوهش با استفاده از پژوهش های گذشته الگوی مفروضی را با میانجیگری دو متغیر نگرش شغلی مهم تدوین و آزمون کرده است. برای آزمون این الگو 503 معلم شاغل در دبیرستان های کلان شهر کرج پرسش نامه های روا و پایای فضیلت سازمانی، رضایت شغلی، تعهد سازمانی و رفتار شهروندی سازمانی را پاسخ دادند. الگوی مفروض با استفاده از تحلیل مسیر آزمون شد. نتایج نشان داد که این الگو گرچه برازش مناسبی با داده ها دارد، اما در آن تأثیر مستقیم فضیلت سازمانی بر رفتار شهروندی سازمانی معلمان معنادار نیست. پس از حذف این اثر، آزمون الگوی اصلاح شده نشان داد که این الگو برازش بهتری با داده ها دارد. در این الگو فضیلت سازمانی صرفاً با میانجیگری رضایت شغلی و تعهد سازمانی اثر غیرمستقیم و معناداری بر رفتار شهروندی سازمانی معلمان دارد. این مقاله ضمن تأکید بر نقش مهم فضیلت سازمانی در تحریک معلمان به بروز رفتار شهروندی، نقش واسطه ای و مهم نگرش های شغلی را خاطرنشان می کند. مخاطب یافته های این پژوهش، بیشتر، مدیر مدرسه به عنوان اساسی ترین عامل در تقویت فضیلت سازمانی مدارس می باشد.

In schools with high range of organizational virtuousness, teachers have more enthusiasm towards organizational citizenship behaviors. Some important variables have mediating role in this process. Through the mediating role of the two important job attitudes, this research developed a hypothesized model using previous studies. 503 teachers in Karaj high schools responded to the valid and reliable questionnaires including organizational virtuousness, job satisfaction, organizational commitment and organizational citizenship behavior questionnaires. The hypothesized model was tested using path analysis. The results showed that although this model was well fitted with data, but the direct impact of the organizational virtuousness on the teachers’ organizational citizenship behavior was not significant. After removing this effect, the test of the modified model showed that it is well fitted with the data. In this model, organizational virtuousness with the mediating role of job satisfaction and organizational commitment has only indirect and significant effect on the teachers’ organizational citizenship behavior. This paper emphasizes the important role of organizational virtuousness in the teachers’ organizational citizenship behaviors and the mediating role of job attitudes in that process. The audience of these findings is generally the school principal, as a fundamental factor in promoting school’s organizational virtuousness.
